I just got a pair of vented ProPlugs. I'm going to try them out in a pool tonight. They look pretty good. They were developed by an ENT and are "approved" by DAN.
Normal dives are no problem for me, but repeatedly escorting students up and down in shallow water can leave my ears sore for a day or two.
